戴青1986年毕业于上海交通大学,1989年移民新加坡,在新加坡管理学院获得商业管理高级专业文凭。她在亚洲人事领域已有12年的工作经验,工作涉及区域包括新加坡、印度、泰国、马来西亚、菲律宾、越南、缅甸和中国。专长于组织结构和绩效管理体系设计,变革管理和人力资源策划。在加入欧莱雅之前,为美国ACCENTURE咨询公司组织和绩效总监。
二、企业简介
欧莱雅(LOréal)创立于1907年,目前是全球最大的化妆品集团公司。在全球一百五十多个国家和地区拥有283家分公司和一百多个代理商。拥有四万八千多名员工、44家工厂和五百多个优质品牌。2002年欧莱雅营业收入为143亿欧元,排名财富500强第415位。据2003年3月《财富》最新公布的全球50家最受推崇的五星公司排名榜中,欧莱雅排名第23位,同时被认为是最受推崇的法国公司。1996年,欧莱雅正式进入中国市场,目前,欧莱雅已将其业务从北京、上海、广州、成都等大城市拓展到全国四百多个城市,在中国的投资已超过1亿美元,拥有员工近3000名。
三、怎样的人才最受欢迎
(一)贵公司每年新进员工中,应届毕业生的比例为多少?公司将对他们进行怎样的培训?
目前大约占10%。应届大学毕业生很有创意和想法,也很大胆,欧莱雅很希望多招优秀的、有潜力的应届大学生。
管理培训生是欧莱雅面向新进大学生的一项培训制度。每名大学生进入欧莱雅后,都会得到公司指派的经理人带教。同时被有组织地派往各业务部门进行6~12个月的岗位轮训,在培训期间,除了接受所在部门领导的工作指导外,还会有专门“师傅”引导其尽快融入公司的文化。对管理培训生进行的培训除了有课程培训外,更注重让年轻人在实践中成长。
目前我们已有三个管理培训生走上了产品经理的岗位。但是,培训管理培训生的工作量很大,需要资金和精力的投入。欧莱雅中国公司目前的带教、培训能力还有限,这是制约招聘应届大学毕业生的一个重要因素。同时,欧莱雅在中国发展的时间并不长,而业务发展却非常迅猛,为了飞速扩展在中国的业务,我们需要大量有经验的人才,能够很快地进入角色,在短时间内上手。
(二)欧莱雅公司在挑选人才时,注重考核应聘者的哪些素质?
首先是个性。欧莱雅是一个时尚类的公司,以市场营销为导向,注重品牌的管理和创新。员工有无丰富的想像力,是否对时尚感兴趣,对社会生活是不是热情,是否愿意不断追求创新,这对工作的成效有很大影响。在欧莱雅,时尚是工作,也是生活。欧莱雅总裁有句话,在欧莱雅,成功者要是“诗人+农民”,既要有诗人般的想像力,又要像农民那样吃苦耐劳。我们一般通过考察其在学校中从事过什么社会工作,在工作中起什么作用来考察学生的个性。
(三)有没有人离开欧莱雅,或者说被其他公司挖走?
有。包括有的管理培训生在公司受训一年还没能全面投入工作就被挖走。欧莱雅的培训是世界顶级的,这些培训生经过培训后在社会上很抢手。虽然我们的薪金不错,但有的企业会开出更好的条件来挖他们。
(四)对于这样的学生,你们怎么看待?是不是认为他们太功利?
每个人都有自己的追求,他们想去其他地方更好地展示才华,我们没有理由反对,我们要做的是把公司办得更好,只有这样才能吸引有竞争力的人。每个人都要对自己的投入和产出进行分析,不能不顾及投入和产出。如果在其他地方有更好的投入产出率,又何乐而不为呢?
(五)如果应聘者来应聘时就与你谈起薪金问题,你们怎么看?
应聘者不关心自己的薪金待遇,反而不正常。工作当然要追求回报,对自己有怎样的回报不去了解,这样的应聘是很盲目的。我不但不反对学生提薪资问题,有时还会主动和他们讨论投入和产出。比如我会问他们四年大学教育要花多少钱?这些钱是从哪里来的?你有没有打算将这些钱还给父母?面对这些问题,有的学生要好好算一算,才告诉我四年大致花多少钱,有很多学生说钱是从父母那里来的,只有极少的学生考虑把钱还给父母。而国外的学生对大学要花的钱一清二楚,在新加坡,家庭经济能力强的人照样贷款上学。
四、大学生应该怎样自我要求
与你们过去的大学生活相比,你们认为现在的大学生有哪些变化或不同?
现在是一个信息爆炸却又缺少准则的时代。现代的大学生面对的信息很多,从这些信息中筛选出对自己有用的信息并合理利用的确不容易。另外,现在的大学生的自由度越来越大,以前有很多明文规定,这不能做那不能做,现在这样的明文规定少了,但行动反而更加艰难。自由度一大,就会失重。
五、对中国大学培养学生的建议
(一)在你们看来,中国大学该怎样培养学生?
从招聘情况看,来自沿海地区高校的学生,打工经历很多,不但对公司的运作了如指掌,而且注意到在工作中要建立良好的协作关系,于是就努力培养自己这方面的能力。因此,大学应创造条件,鼓励学生参与社会实践。
(二)欧莱雅在这方面,有配合高等学校的打算吗?
针对高等学校,欧莱雅目前开展两项活动:一是开展校园市场企划大赛,主要邀请名校的大学生参加。参赛选手每四人组成一个小组,用三个月时间,通过市场调研,设计一个产品,并对其进行整体营销策划。我们赞助获得冠军的学生到法国欧莱雅总部参观考察,并展示他们的成果,后来他们中有不少人已经成为欧莱雅的员工。二是在中欧国际工商学院设立奖学金,希望以此帮助商业教育水平的提高。
(三)实际上,大学在信息爆炸的环境中,如何保持自己的办学传统,形成办学特色?
大学文化是一所学校有别于其他学校之所在,对教师和学生影响力最大。学校、企业和人一样,要有自己的特色和个性,要有自己的主见,不能人云亦云。企业的文化是企业的个性,大学的文化是大学的个性。不同的企业应有不同的战略管理模式,大学在办学过程中,要抓住具有时代潮流的东西,坚持不懈地去做。

Management trainee is a training system for new college students in L ‘Oreal. After entering L ‘Oreal, every college student will be taught by a manager appointed by the company. What do you think if a candidate comes to you and talks about salary?
It’s not normal for a candidate to care about his salary. Work, of course, to pursue returns, do not understand their own returns, such a job is very blind. Far from being opposed to students asking for salary, I sometimes take the initiative to discuss inputs and outputs with them. For example, I ask them how much does a four-year college education cost? Where did the money come from? Are you going to give the money back to your parents? Faced with these problems, some students had to do a good calculation before telling me how much it would cost for four years. Many students said that the money came from their parents, and only a few students considered returning the money to their parents. While foreign students are well aware of the cost of university, in Singapore, people from wealthy families still take out loans to go to school.

Compared with your college life in the past, how do you think college students have changed or are different now?
This is an age of information explosion and lack of rules. For colleges and universities, L ‘Oreal is currently carrying out two activities: one is to carry out campus market planning competition, mainly inviting college students from famous universities to participate. Each contestant will form a team of four and spend three months designing a product through market research and overall marketing planning.
